    随着社会服务需求与社会治理精细化要求的持续攀升,社会工作者情绪劳动强度加剧,心理脱 离与工作疏离问题日益凸显。 进行有效的情绪调节是社会工作者保持工作投入、提升专业效能的重要基 础。 本研究基于资源保存理论与自我决定理论,将去个性化与情绪耗竭作为中介变量,构建情绪劳动对 工作疏离影响的链式中介模型。 基于 912 份有效问卷的实证分析表明:情绪劳动正向影响工作疏离;去 个性化、情绪耗竭分别在情绪劳动与工作疏离间发挥部分中介作用,并且形成“情绪劳动→去个性化→情 绪耗竭→工作疏离”的链式传导机制。 本研究从资源流失视角揭示了情绪劳动影响社会工作者行为态度 的心理机制,为社会服务机构优化管理策略、缓解员工心理耗竭与工作疏离提供了实证依据与重要参考。

    Abstract:

    As the demand for social services and the requirements for refined social governance continue to rise, the intensity of emotional labor among social workers has intensified, and the problems of psychological detachment and work alienation have become increasingly prominent. Effective emotional regulation is an important basis for social workers to maintain work engagement and improve professional effectiveness. Based on the conservation of resources theory and the self-determination theory, this study uses depersonalization and emotional exhaustion as mediating variables to construct a chain-mediation model of the influence of emotional labor on work alienation. An empirical analysis based on 912 valid questionnaires shows that emotional labor has a positive impact on work alienation; depersonalization and emotional exhaustion each play a partial mediating role between emotional labor and work alienation, and form a chain-conduction mechanism of “emotional labor→depersonalization→emotional exhaustion→work alienation”. This study reveals the psychological mechanism by which emotional labor affects the behavioral attitudes of social workers from the perspective of resource loss, and provides empirical evidence and important references for social service agencies to optimize management strategies and alleviate employees’ psychological exhaustion and work alienation.
