| 本研究通过调查100名医务社工来探讨该群体的留职意愿及其影响因素。研究发现，95%的医务社工有一定的留职意愿。婚姻状况、工作经验、工作自主性和来自医院体系的社会支持对医务社工的留职意愿有显著正向影响，角色模糊和职业倦怠对医务社工的留职意愿有显著负向影响。其中，工作自主性和来自医院体系的社会支持可显著提高医务社工的留职意愿。研究建议，通过明晰医务社工的角色分工和职责范围、提高医务社工的工作自主性、增强对医务社工的社会支持和减低医务社工的职业倦怠感，来提高医务社工的留职意愿。 |

| This study investigated 100 medical social workers to explore their willingness to stay in their jobs and the factors affecting them. The study found that 95% of the medical social workers had some willingness to stay in their jobs. Marital status, work experience, work autonomy, and social support from the hospital system had a significant positive effect on the willingness of medical social workers to stay in their jobs, while role ambiguity and job burnout had a significant negative effect on the willingness of medical social workers to stay in their jobs. Among these factors, job autonomy and social support from the hospital system significantly increased the willingness of medical social workers to stay in their jobs. The study suggests that the willingness of medical social workers to stay in their jobs can be improved by clarifying the division of roles and responsibilities, increasing job autonomy, enhancing social support, and decreasing the burnout of medical social workers. |
